An internal Learning and Development and engagement program to introduce a cultural pillar
The challenge:
In 2018 Novartis launched a bold new strategy to transform its business. One of it’s five strategic pillars was to ‘Unleash the power of our people’. by supporting them to be Inspired, Curious, and Unbossed.
Our challenge in L&D was to bring to life the ‘Curious’ pillar of our cultural aspiration for the organization.
My role included program management & design, creative, internal engagement, partnering with executives to build narratives internally and externally to the company.
The spark:
In 2018 we ran a crowdsourcing ideation event where we asked associates how to bring our culture transformation to life
From the 13,000 ideas generated, the top 4 went to a pitch competition. Two of the top four were around learning – one around access to the best learning opportunities and the 2nd around time to learn. Another was around killing performance management and taking a performance development approach to learning.
Internal and external data sources supported that learning can both build the capabilities needed to deliver our strategy; and help attract and retain the best talent.
At the same time we launched a new Learning Management System (LMS). A single global experience to explore, track and find learning support with machine learning enabled carousels that recommend relevant content through a Netflix style experience.
It hosted over 14,000+ courses from top universities like Princeton, Harvard, and Yale through Coursera, LinkedIn and Henry Stuart Talks
The solution:
An L&D program like never before - to engage our people in learning on a global scale over the course of one month in September dubbed ‘Learning month’.
We created a global volunteer network
•Over 100 volunteers from 26 different countries mobilised to support and promote the Curiosity Chapter
•Bi-weekly meetings were held to share our learnings, offer support and showcase the amazing local campaigns
•The network stays connected via Yammer CultureLab and shared assets on Sparkbox
Curiosity Hives
We built Curiosity Hives all over the globe! Not only were they places to share what makes you curious by writing on the Curiosity Wall, they became places for people to gather, explore their curiosity, learn, and even play!
Executive support
The executive team helped us drive the narrative both internally and externally. We helped them create their own playlists on the new LMS so that associates could follow executives and see exactly what they were learning.
252+ local events and 132 global events
Our volunteer network activated to host hundreds of local #IAmCurious events on anything that sparked their curiosity, from how to make the perfect cup of coffee to talks about microfluidics application to high throughput screening.
We hosted 132 webinars in one month to appeal to every curious mind, using internal and external thoughtleaders
Results:
188%+ increase in unique associates impacted vs 2018
100,000 + total hours of learning
Increased learning time per associate from 23 hours to 32 hours on average
We piloted 100 seats on Harvard Medical School online courses. The seats were gone in under 3 hours!
95 countries reached
9,484+ Coursera course enrollments
34,000+ global webinar registrations
45,000+ hours spent at local events
Awards stemming from the program:
